Field programs often depend on the goodwill and sacrifice of people who care about them. In my experience, departments and universities do not provide the support or compensation that the instructors deserve. When they retire, junior faculty are not eager to take over because they see the mismatch.

Field camp instructors often have to rely on their spouses to fill the gaps at home when they are away. That cost - the time of spouses, maybe even actual $$ to babysitters, is not compensated. If someone is responsible for the wellbeing of students 24 hours a day, they should be paid as such.

But departments and universities are usually not eager to devote those kinds of resources to field camp, or to trade faculty-led publications (which can also bring in grant $$$) for faculty-led field experiences (which bring enthusiasm, deeper understanding, interdisciplinarity, and bonding).
